South Africa is driven by its blue-collar workforce; yet businesses don’t hold their store-level recruitment to the same standard they would their head office. JOBJACK’s validated proprietary assessments are evolving the norms of assessment application and how we predict FIT in store-level workers.
South Africa has a layered history with psychometric assessments, resulting in a particular kind of scepticism within the HR community, specifically around their application to blue-collar roles.
For decades, the tools available were built almost exclusively for white-collar professionals, with the blue-collar workforce largely left out. This limited usage stemmed from both a historical context where, unfortunately, not much progress has been made to expand the test cases to include the multicultural context of South Africa. Additionally, the benefits of hiring for fit at a blue-collar level have been largely undervalued.
When JOBJACK decided to undertake the development of psychometric assessments, specifically for the store-level employee, we were challenged by HR professionals and Industrial Psychologists: How do we know this is valid? How do we know it's not biased? What makes this different from everything else that's failed before?

Identifying what’s missing
JOBJACK had already successfully built a platform focused on creating a more affordable and accessible job seeking option for job seekers and a powerful ATS and job management system for employers, but something was still missing.
As a starting point, JOBJACK experimented with integration with an external assessment house. From this journey, we identified two major gaps:
The drop-off rate before completing the assessments was as high as 60%. Candidates were being redirected off the platform, navigating to an unfamiliar system, not completing the assessments and often not returning to the platform. It also added to the overall screening time, increasing the employer’s time to hire.
This user journey alone was a problem, but not the main one.
The psychometric assessments themselves were not built for hiring within the South African blue-collar context. Nuances like language within the assessments were designed for first-language English speakers; the cognitive benchmarks were calibrated against white-collar norms. This large mismatch between candidate level and assessment expectations not only made them ineffective, but largely unfair.
Creating the JOBJACK psychometric assessments
For JOBJACK to combat both these challenges, we set out and built our own assessment IP from the ground up:
What we built was purpose-designed for South African blue-collar job seekers. Using real South African norm groups of 500,000 and upwards, we considered more cultural nuances. The assessments were built around the traits and behaviours that actually predict performance in high-pressure, customer-facing, store-level roles.
We also carefully considered the users and designed the assessments specifically to be mobile-first to make them as accessible and functional as possible.
In 2025, JOBJACK's Potential Work Performance Trait Assessment was certified by Assessment Standards South Africa (ASSA).
This certification means an independent board of reviewers, which includes subject matter experts and industrial psychologists with no commercial relationship to JOBJACK, examined our assessment against rigorous scientific criteria: reliability, validity, fairness, and freedom from bias across demographic groups.
Hiring for store-level FIT
The question we get asked most often is some version of: Can a psychometric assessment really tell me whether this person will show up, work hard, and represent my brand?
Ashleigh Nel, Head of Research at JOBJACK, puts it plainly: "A CV is someone's best foot forward. The psychometric assessment tells us what their real best foot forward is. "Everyone performs on a good day. The blue-collar workplace is rarely a good day. It's a difficult customer, a missed order, a deadline under pressure. What the assessment is trying to predict is not who someone is at their best; it's who they are when it gets really hard.”
